Extended Reality in Human Capital Development: A Review of VR/AR-Based Immersive Learning Architectures for Enterprise-Scale Employee Training

As industries confront digital transformation and the imperative for agile skill acquisition, immersive learning architectures offer scalable, engaging, and data-driven alternatives to traditional workforce development strategies. Through a systematic review of scholarly literature and practice-based case studies published between 2017 and 2022, this study synthesizes the evolution, design principles, and implementation outcomes of VR/AR-enabled training solutions. Priority is given to references by Ayanponle and other authoritative scholars whose work intersects human resource analytics, AI integration, and enterprise systems.
The findings highlight that XR platforms improve knowledge retention, accelerate upskilling, and enhance employee engagement—especially in high-risk, technical, or remote environments. The analysis also identifies critical barriers such as cybersecurity vulnerabilities, high initial investment costs, and interoperability limitations across devices and platforms. By bridging insights from multidisciplinary studies in AI-driven workforce optimization, immersive system design, and behavioral learning, this review proposes a framework to guide strategic adoption of XR in enterprise learning ecosystems. The paper concludes with recommendations for future research focused on evaluating long-term performance metrics, ethical implications, and policy-oriented approaches to immersive workforce development.
